Organizational Development

Change is not achieved through instruction, but through empowerment.

Organizations that adapt quickly, collaborate more effectively, and learn continuously have a key advantage: they actively shape change rather than just reacting to it.

Why is this topic important?

Most organizations are built for stability. Clear hierarchies, established processes, tried-and-true routines—they work as long as the environment remains stable. But it no longer does. Transformation projects rarely fail because of the plan itself. They fail due to a lack of willingness to change, unclear roles, and a culture that hinders rather than fosters change. Anyone who wants to change this must start at a deeper level: with people, collaboration, and a shared understanding of how work operates today and in the future.

How do we proceed?

Transformation is not an experiment. It follows patterns. Those who understand these patterns can make use of them. Based on our experience with hundreds of projects, we know this: What makes the difference is not the originality of the approach, but the consistency of its implementation. Our approach combines proven phased logic with a systemic view of the organization as a whole—from establishing initial urgency, through building resilient leadership coalitions, to ensuring sustainable embedding in behavior and culture. What sounds simple is hard work in practice—and that's exactly where we step in to support you. At the same time, using the macc Transformation Compass, we set out to make organizations fit for the future: strategy, structure, processes, leadership, values & mindset, skills, and collaboration. Specifically, this means: Is your business model fit for the future? Do your leaders have the skills needed for change? Do your processes enable efficiency or hinder it? Does your culture foster change? We work as equals, address uncomfortable truths, and share responsibility for success.

How does that look like in practice?

30 teams, one goal: change that truly lands

A telecommunications company had developed a new agile matrix organization along value streams – the real challenge now lay in implementation: How do you embed agile working not only in structures and processes, but truly in mindset and behavior – at all levels, from leadership to teams?

Our approach was consistently team-oriented. We supported 30 teams individually – not with the goal of improving each team in isolation, but to make overarching patterns visible. Because what appears as a local problem in one team is often a symptom of an organization-wide dynamic.

We worked in two parallel tracks: On the one hand, direct team support through coaching, and consulting. On the other hand, we systematically identified dysfunctional patterns—initially as preliminary hypotheses, then iteratively refined into consolidated patterns, from which targeted interventions for the entire organization were developed. Task forces took charge of addressing each pattern, ensuring that insights from the teams did not get lost but instead became structurally impactful.

The result: systematic problem identification rather than merely treating symptoms, improved cross-departmental collaboration, and a sustainable cultural shift that grew from within.

When an internal survey brings uncomfortable truths to light

The HR and legal department of a major German research institution was perceived as slow, rigid, and unhelpful. As an obstacle, not a partner. A new organizational structure was leadership's answer – but the real question came afterward: How do you ensure that 350 people not only know a new structure, but actually work differently?

We developed a comprehensive support program: After an interview phase, a credible change story was created together with the leadership team and communicated to all leaders and change agents at a kick-off event – combined with a train-the-trainer program. Two workshop formats then rolled out across the division: an internal team workshop that translated change into everyday work, and a cross-functional one that broke down silos. In parallel, digital learning circles for leaders developed a new understanding of leadership, a change agent community, and a systematic idea process that collected improvement suggestions from all formats and put them into action.

In around nine months, a restructuring became genuine cultural change – driven not from above, but from within.

How do we implement this in training?

Change needs more than good concepts – it needs people who truly act differently. That is why training at macc is not an add-on, but an integral part of our organizational development and change projects. Where change must be anchored in behavior, we rely on learning formats that do not lecture, but empower.

For over 25 years, we have developed trainings that do not come from textbooks, but from practice. As a management consultancy, we know what really moves leaders and teams – which situations challenge them, where theory meets reality, and where they diverge. This knowledge flows into every format we develop.

Life is serious enough. Work is too. We do training differently. Because nobody remembers the boring moments from school and university – but they do remember the lessons where something really happened. Moments when you were encouraged to explore, experiment, and experience together. That is exactly our aspiration: learning with real impact and sustainable transfer into everyday work.

Our trainings are deployed in over 60 countries worldwide – globally consistent, locally fine-tuned.

How do we make learning unforgettable?

Serious Games – Next-Generation Training Solutions

In today's world, beyond digital formats and learning journeys, it is shared emotional experiences that yield the most significant learning outcomes. A highly effective example of this are our serious games—experiential simulations that uniquely connect the head, heart, and hands, and take learning out of the training room and right into the heart of the lived experience.

What impact do we achieve?

Organizations that work with us are not only better prepared, they have learned to shape change themselves. Leaders lead with greater clarity. Teams collaborate more effectively. A culture emerges in which people drive change rather than waiting for it. The result: an organization that grows on its own—not one that needs us indefinitely.
